摘要:
目的 了解常德市二级医院护士执业环境、离职意愿现况及相关性。方法 2018年9月~10月通过问卷星软件采用整群抽样的方法抽取常德市4家二级医院325名护士进行执业环境、离职意愿问卷调查。结果 护士执业环境测评总体平均得分为(68.38±19.31)分,处于中等水平;离职意愿量表平均得分为(2.49±0.64)分,处于较高水平;执业环境测评量表的护士有机会参与医院内部管理维度,薪酬待遇和社会地位维度,人力资源配备维度,护理管理者的能力、领导力及支持维度,医护合作维度均与护士的离职意愿量表得分呈负相关,差异有统计学意义(P<0.05)。结论 为降低湖南常德市二级医院护士的离职率,需积极改善二级医院护士的执业环境,应积极鼓励护士参与医院的管理和决策,提高护士的薪酬待遇和社会地位,调动护士工作的积极性,改善护士执业环境,确保护理队伍的稳定。
Abstract:
Objective To understand the current situation and relevance of nurses' practicing environment and turnover intention in the secondary hospitals in Changde City.Methods From September to October 2018, a total of 325 nurses from four secondary hospitals in Changde City were selected by questionnaire software to conduct a questionnaire survey on the practice environment and turnover intention.Results The overall average score of nurses' practice environmental assessment was (68.38±19.31), which was at a medium level; the average score of the turnover intention scale was (2.49±0.64), which was at a high level; the nurses of the practice environmental assessment scale had the opportunity to participate in the hospital. The internal management dimension, the salary and social status dimension, the human resource allocation dimension, the nursing manager's ability, leadership and support dimensions, and the medical cooperation dimension are negatively correlated with the nurse's turnover intention scale score,the difference is statistically significant (P<0.05).Conclusion In order to reduce the turnover rate of nurses in the secondary hospitals in Changde City, Hunan Province, it is necessary to actively improve the practice environment of nurses in secondary hospitals. Teachers should be encouraged to participate in hospital management and decision-making, improve the remuneration and social status of nurses, and motivate nurses to work. Improve the nurses' practice environment and ensure the stability of the nursing team.
