摘要:
目的 探讨低年资护士职业获益感、组织支持感及自我职业生涯规划间的现状,以及三者的关系模型。方法 采用一般资料调查表、职业获益感量表、组织支持感量表、自我职业生涯规划量表从2022年11月至2023年4月对深圳市四所三级甲等医院447名临床低年资护士作为研究对象进行问卷调查。采用SPSS 26.0的Pearson相关分析和AMOS23.0结构关系模型进行数据分析。结果 低年资护士自我职业生涯规划、组织支持感、职业获益感总分分别为(47.68±9.09)、(44.05±12.30)、(111.74±21.48)分。不同性别、学历、从事护理工作的年限对自我职业生涯规划比较,差异有统计学意义(P<0.05);低年资护士组织支持感与职业获益感、自我职业生涯规划呈正相关(r=0.503、0.712,P<0.05);职业获益感与自我职业生涯规划呈正相关(r=0.538,P<0.05);低年资护士职业获益感在组织支持感与自我职业生涯规划中起部分中介效应,中介效应效应值为0.258,中介效应占总效应的45.42%。结论 低年资护士职业获益感、组织支持感及自我职业生涯规划现状均为中等偏上水平,职业获益感在组织支持感与自我职业生涯规划之间起部分中介作用,对于医院管理者提高低年资护士自我职业生涯规划水平,不仅提升留职率,还可以促进护理事业长远发展。
Abstract:
Objective To explore the status quo of perceived professional benefit, perceived organizational support andindividual career planningof junior nurses, and the relationship model among them.Methods From November 2022 to April 2023, a total of 447 clinical junior nurses from four tertiary hospitals in Shenzhen were investigated by general information questionnaire, perceived professional benefit scale, perceived organizational support scale and individual careerplanning scale. Pearson correlation analysis and AMOS23.0 structural relationship model of SPSS 26.0 were used for data analysis.Results The total scores of individual career planning, perceived organizational support and perceived professional benefit of junior nurses were (47.68±9.09)scores, (44.05±12.30)scores and (111.74±21.48)scores, respectively. There were statistically significant differences in individual careerplanning between different genders, educational backgrounds, and years of nursing work (P<0.05). The perceived organizational support of junior nurses was positively correlated with career benefit and individual career planning (r=0.503, 0.712, P<0.05). Perceived professional benefit was positively correlated with individual careerplanning (r=0.538, P<0.05). The perceived professional benefit of junior nurses played a partial mediating effect between perceived organizational support and individual career planning. The mediating effect value was 0.258, and the mediating effect accounts for 45.42% of the total effect.Conclusion The perceived professional benefit, perceived organizational support and individual career planning of junior nurses are all above the average level. The perceived professional benefit plays a partial mediating role between perceived organizational support and individual careerplanning. It can not only improve the retention rate, but also promote the long-term development of nursing career for hospital managers to improve the self-career planning level of junior nurses.
