摘要:
目的 调查三甲医院护士离职意愿的原因,为医院制定有效的干预方法提供依据,以降低护士离职率。方法 采取随机整群抽样方法,于2019年10月抽取军队某三甲医院80名ICU护士作为调查对象,进行离职意愿调查,分析ICU护士不同个人因素及外界因素对离职意愿的影响。结果 ①个人因素:年龄>30岁、护龄>10年、已婚有子女、是独生子女的ICU护士离职意愿最高;②外界因素:家庭氛围中经常吵架、夜班次数(每月)>8次、工资待遇>8000元/月、科室管理方式为强制下的ICU护士离职意愿最高。结论 ICU护士离职意愿与年龄、护龄、独生子女与否、婚姻状况等因素有关,同时还受家庭氛围、夜班次数、工资待遇、科室管理方式的影响。医院可根据影响因素从薪酬、排班模式、人文关怀等方面进行改进,还可通过巴林特小组、正念减压训练的方法改善ICU护士的心理压力,以降低其离职意愿。
Abstract:
Objective To investigate the reasons for the willingness of nurses to leave their jobs in the military hospitals, and provide a basis for the hospitals to formulate effective intervention methods to reduce the turnover rate of nurses.Methods A random cluster sampling method was adopted. In October 2019, 80 ICU nurses from a tertiary military hospital were selected as the survey subjects, and all of them were surveyed on their willingness to leave to analyze the influence of different personal factors and external factors of ICU nurses on their willingness to leave.Results ①Personal factors: ICU nurses who were older than 30 years old, have nursing experience more than 10 years,were married with children, and were the only child with the highest willingness to resign;②External factors: ICU nurses with frequent quarrels in the family atmosphere, night shifts (monthly)> 8 times, salary>8000 yuan/month, and department management methods were the most willing ICU nurses to resign.Conclusion The willingness of ICU nurses to resign is related to factors such as age, nursing age, only child or not, marital status, etc. It is also affected by family atmosphere, night shifts, wages, and department management methods.The hospital can make improvements in terms of salary, scheduling mode, and humanistic care based on influencing factors. It can also improve the psychological pressure of ICU nurses through the Balint group and mindfulness stress reduction training to reduce their willingness to leave.
