目的 分析手术室护士组织承诺感现状的影响因素及其与心理授权的相关性。方法 采用便利抽样的方法,选取2019年5月~7月天津市270名手术室护士作为研究对象,采用中文版心理授权量表和中国职工组织承诺量表调查护士组织承诺现状以及与心理授权的相关性。结果 不同年龄、职称以及劳动人事关系的手术室护士组织承诺水平得分比较,差异有统计学意义(P<0.05)。手术室护士组织承诺总分为(77.26±7.83)分,各维度得分由低到高依次为机会承诺、经济承诺、理想承诺、感情承诺、规范承诺。Pearson相关性分析显示,手术室护士心理授权及其各维度与组织承诺呈正相关(P<0.05);心理授权各维度与组织承诺中的理想和感情承诺维度以及规范维度均呈正相关(P<0.05),而心理授权中工作意义、自我效能和工作影响维度与组织承诺中的经济承诺和机会承诺维度间无相关性(P>0.05)。结论 手术室护士组织承诺处于中等偏上水平,受年龄、职称以及劳动人事关系的影响,且护理管理者应重视低年资和非正式编制体制护士的需求,为其提供合适的岗位,提高护士心理授权水平,达到稳定护理队伍的目的。
Abstract:
Objective To analyze the influencing factors of the organizational commitment status of nurses in the operating room and their correlation with psychological empowerment.Methods Convenience sampling was used to select 270 operating room nurses in Tianjin from May to July 2019 as the research object. The Chinese version of the psychological authorization scale and the Chinese employee organization commitment scale were used to investigate the status of nurses ’organizational commitment and psychological authorization correlation.Results There was a statistically significant difference in the scores of organizational commitment levels of operating room nurses with different ages, job titles, and labor relations (P<0.05). The operating room nurse organization commitment total score is (77.26±7.83) points, and the scores of each dimension from low to high are opportunity commitment, economic commitment, ideal commitment, emotional commitment, and normative commitment. Pearson correlation analysis showed that the psychological authorization and its dimensions of operating room nurses were positively correlated with organizational commitment (P<0.05); each dimension of psychological authorization was positively correlated with the ideal and emotional commitment dimensions and normative dimensions in organizational commitment (P<0.05), While there is no correlation between the dimensions of work meaning, self-efficacy and work impact in psychological empowerment and the dimensions of economic commitment and opportunity commitment in organizational commitment (P>0.05). Conclusion The operating room nurse organization promises to be at the upper middle level, affected by age, job title, and labor and personnel relations, and nursing managers should pay attention to the needs of nurses with low-age and informal establishment systems, provide them with suitable positions, and improve nurse the level of psychological empowerment achieves the goal of stabilizing the nursing team.
