摘要:
目的 分析护士职业延迟满足现状及其对职业倦怠的影响,以期帮助护理管理者制定针对性措施,加强护士的职业生涯管理。方法 采用横断面研究方法,于2019年对泸州市1所三甲综合医院400名护士进行问卷调查,了解护士职业延迟满足现状以及对职业倦怠的影响。结果 该医院护士职业延迟满足总分为(34.74±3.84)分,不同性别护士工作延迟满足及持久性比较,差异有统计学意义(P<0.05);不同学历护士职业生涯延迟满足比较,差异有统计学意义(P<0.05);多元线性回归结果表明护龄、所在科室、工作延迟满足以及职业生涯延迟满足是护士职业倦怠的影响因素。结论 该院护士职业延迟满足度较高,比较注重对自己职业生涯的规划,但职业倦怠程度也较高,职业延迟满足是该院护士职业倦怠的反向预测因素,护理管理者可从护理行业的发展前景着手,采取适当激励机制,同时关注临床护士的即时需求,帮助护理人员在提升职业延迟满足的同时,降低职业倦怠感。
Abstract:
Objective To analyze the status of nurses ’occupational delay satisfaction and its impact on occupational burnout, with a view to helping nursing managers develop targeted measures to strengthen nurses’ career management.Methods Using a cross-sectional research method, a questionnaire survey was conducted on 400 nurses in a top three general hospital in Luzhou in 2019 to understand the status of nurses’occupational satisfaction and their impact on job burnout.Results The total score of occupational delay satisfaction of nurses in this hospital was(34.74±3.84) points, and the difference between job delay satisfaction and persistence of nurses of different genders was statistically significant(P<0.05);The difference in career delay satisfaction of nurses with different educational backgrounds was statistically significant(P<0.05); the results of multiple linear regression showed that nursing age, department, job delay satisfaction and career delay satisfaction were the influencing factors of nurse burnout.Conclusion The nurses in this hospital have a higher degree of satisfaction with occupational delays and pay more attention to their career planning, however, the degree of occupational burnout is also relatively high, and occupational delay satisfaction is a reverse predictor of occupational burnout of nurses in the hospital, nursing managers can start from the development prospects of the nursing industry, adopt appropriate incentive mechanisms and pay attention to the immediate needs of clinical nurses to help nurses reduce occupational burnout while improving occupational delay satisfaction.
